  • The Nursing Work Index-Revised (NWI-R) and the Index of Work Satisfaction (IWS) were utilized to assess the practice environment and job satisfaction, respectively.

  • A total of 287 participants (100 nurses, 187 nursing assistants/technicians) were included.
  • The nursing practice environment exhibited strengths in autonomy and relationships but weaknesses in practice control and organizational support.
  • Low work satisfaction was indicated by the IWS scores, with practice environment, length of ICU work, and willingness to work significantly associated with satisfaction.

Conclusions:

  • Investing in the nursing practice environment, particularly in elements that foster willingness to work and extend length of ICU experience, is essential for increasing nursing work satisfaction.
  • Strategies should focus on enhancing autonomy, improving control over practices, and strengthening organizational support within ICUs to boost job satisfaction.
