Mentorship is vital for career progression and stress management in surgical trainees.
General surgery residents face unique challenges in mentorship that require further investigation.

Purpose of the Study:

To explore facilitators and barriers to effective mentorship among general surgery residents pursuing academic careers.
To understand residents' needs, challenges in identifying mentors, and characteristics of successful mentor-mentee relationships.

Main Methods:

A qualitative study using semistructured focus groups with 34 general surgery residents from two academic medical centers.
Residents were categorized as 'Mentored' or 'Nonmentored' for analysis.
Thematic analysis of transcriptions with inter-rater reliability assessed using Cohen's kappa.

Main Results:

No gender-based differences in mentorship needs were observed.
Barriers included limited faculty exposure, time constraints, and aspects of surgical culture (gender dynamics, hierarchy, criticism).
Successful mentorship relies on compatibility, mentor investment, and is hindered by conflicts of interest and neglect.

Conclusions:

Surgical hierarchy and culture significantly influence interactions with potential mentors.
Addressing these cultural and systemic barriers is essential for improving mentorship in general surgery residency.
Further research is needed to develop effective strategies to overcome identified mentorship challenges.
