Background:

Labor markets for care professionals, particularly advanced practice nurses (APNs), are critical due to primary healthcare shortages.
Existing research on APNs in Chinese hospitals focuses on training and employment, neglecting management strategies.
Effective APN management is crucial for optimizing their role in healthcare delivery.

Purpose of the Study:

To explore and identify distinct management strategies for advanced practice nurses (APNs) within Chinese hospitals.
To provide a framework for hospitals to manage APN resources effectively.
To address the gap in research concerning APN management strategies.

Main Methods:

A multi-case study approach was employed, investigating 18 case hospitals in China.
Resource orchestration theory guided the investigation into APN management.
Data were gathered from diverse sources within each case hospital.

Main Results:

Four distinct APN management strategies were identified: expert customized type, hierarchical linkage type, multidisciplinary benefit type, and professional penetration type.
These strategies are rooted in the principles of resource orchestration.
The findings offer a categorized model for APN management.

Conclusions:

Hospitals can adopt and adapt the identified APN management strategies based on their specific resources and needs.
Implementing appropriate management strategies can enhance the utilization and effectiveness of APNs.
This research provides a valuable model for optimizing the advanced practice nurse workforce in healthcare settings.
