Purpose of the Study:

  • To identify distinct patterns of occupational commitment among nurses.
  • To investigate the relationship between these OC patterns and psychological empowerment.
  • To examine the association between OC patterns and job crafting behaviors.

Main Methods:

  • A sample of 1,061 nurses participated in a survey.
  • Data were collected using validated scales for psychological empowerment, job crafting, and OC.
  • Latent profile analysis (LPA) identified OC patterns, with multinomial logistic regression examining associations.

Main Results:

  • Three OC profiles emerged: Low OC (21.1%), Moderate OC (62.7%), and High OC (16.2%).
  • Nurses with higher education, less experience, and in medical roles were more likely in the Low OC group.
  • Nurses in emergency roles with higher psychological empowerment and job crafting belonged to the High OC group.

Conclusions:

  • Significant heterogeneity exists in occupational commitment among nurses.
  • Psychological empowerment and job crafting are associated with different OC levels.
  • Findings can inform targeted interventions to support nurses with low occupational commitment.
