Background:

The global population is aging, increasing the demand for a skilled aged-care nursing workforce.
There is a need to investigate educational and mentorship opportunities for aged-care nurses.

Purpose of the Study:

To explore registered nurses' and mentors' experiences with implementing Gerontological Nursing Competencies in long-term aged care.
To assess the program's effectiveness and suitability for supporting nurse development.

Main Methods:

Qualitative evaluation using semi-structured focus groups.
Involved five not-for-profit long-term aged-care organizations.
Analysis using a reflexive qualitative thematic approach, adhering to COREQ criteria.

Main Results:

21 nurses (7 mentors, 14 mentees) participated.
Nurses reported increased confidence and competence.
Mentoring activities and approaches were crucial for success.
The program elevated gerontology as a recognized nursing specialty.
Identified barriers, challenges, and recommendations for improvement.

Conclusions:

The Gerontological Nursing Competency model, integrating adaptive mentoring and reflective practice, enhanced nurse confidence and competence.
The competencies are effective for gerontological nurse development.
Program expansion can aid aged-care reform, specialty recognition, recruitment, retention, and quality improvement.
