Factors Influencing Nurse Retention in the Perioperative Workforce: A Qualitative Study

This study aimed to explore the barriers and facilitators affecting the retention of nurses working in the perioperative environment in Australia.

This study used a qualitative descriptive design with semistructured interviews.

This qualitative study was conducted using interviews via online platforms or by telephone. Transcripts were analyzed using Systematic Text Condensation with assistance from NVivo. Themes were developed collaboratively by two authors; coding was completed by the first author, verified by the second, and discrepancies were resolved with the third. The study conformed to the Standards for Reporting Qualitative Research.

Interviews with 23 perioperative nurses in 2025 revealed five main barriers to retention: excessive workloads, poor support, limited development opportunities, negative workplace culture, and inadequate and unequal compensation. Participants consistently described a strong sense of job identity as the primary driver of retention, reinforced by manageable workloads, opportunities for professional growth, an inclusive culture, robust support, and fair pay.

This study found that excessive workloads, limited support, and poor development opportunities are major barriers to retaining perioperative nurses. Addressing these through targeted investment in people and leadership is essential for workforce sustainability.
