Background:
Artificial intelligence (AI) technologies are being rapidly integrated into the nursing field. As a new and emerging force within the nursing workforce, new nurses face both opportunities and challenges in their career growth in the AI era. AI literacy has become increasingly important and may play a critical role in shaping the career growth of new nurses. However, research examining the dynamic changes, influencing factors, and underlying mechanisms of career growth among new nurses in the context of AI remains limited.
Objective:
To explore the dynamic trajectories of AI literacy, job crafting, and career growth among new nurses, and to examine the longitudinal mediating role of job crafting in the relationship between AI literacy and career growth.
Design:
A multicenter, three-wave longitudinal study.
Methods:
The AI Literacy Scale, Job Crafting Scale, and Career Growth Scale were administered in April 2025 (T1), July 2025 (T2), and October 2025 (T3) to 339 new nurses from five tertiary general hospitals across different regions of China. SPSS 26.0 and AMOS 26.0 were used to construct longitudinal mediation models and conduct data analyses.
Results:
Across T1, T2, and T3, the mean scores of AI literacy and career growth showed a pattern of initial decline followed by an increase over time, whereas the mean score of job crafting demonstrated a continuous upward trend. At all time points, AI literacy, job crafting, and career growth were significantly and positively correlated. AI literacy positively predicted career growth in new nurses, and job crafting played a significant longitudinal mediating role in this relationship.
Conclusions:
AI literacy among new nurses can predict their future career growth through the mediating role of job crafting. Hospitals and nursing educators should attach importance to AI-related training and guidance for new nurses and strive to create organizational environments characterized by appropriate autonomy and support. Encouraging reasonable job crafting is crucial for fostering career growth among new nurses in the AI era and for promoting the sustainable development of the nursing profession.

Physicians
The physician's primary responsibility is to diagnose illness and direct the medical or surgical treatment of the condition. The authority to admit patients to a healthcare agency or institution and practice care within that setting is granted to physicians by the healthcare agency or institution itself.
