The Relationship Between Achievement Goal Orientation and Nurse Turnover Intention: The Mediating Role of

Aim:
This study aimed to investigate the influence of achievement goal orientation and organizational commitment on turnover intention among nurses in Shandong Province, China.
Design:
A cross-sectional questionnaire survey.
Methods:
A cross-sectional survey was conducted among 321 nurses employed in five hospitals in Shandong Province, China. Participants completed online scales measuring their achievement goal orientation, organizational commitment and turnover intention. Path analysis was used to examine the relationship between achievement goal orientation, organizational commitment and turnover intention.
Results:
The findings reveal that both mastery goal orientation and performance-approach goal orientation have a negative predictive effect on turnover intention among nurses. whereas performance-avoidance goal orientation shows no significant effect. Furthermore, affective commitment and continuance commitment mediate the relationship between mastery goal orientation and performance-approach goal orientation with turnover intention, respectively. However, only continuance commitment mediates the relationship between performance-avoidance goal orientation and turnover intention.
