Abstract:
ObjectiveThis study aimed to examine the factors influencing turnover intention among institutional eldercare workers in China, drawing upon the Conservation of Resources (COR) theory.BackgroundChina's rapid population aging and increasing years lived with disability have substantially heightened the demand for long-term care services. However, workforce shortages and high turnover rates among eldercare workers remain critical challenges.MethodsA cross-sectional survey involving 348 caregivers from 43 institutions in Zhejiang Province employed the Maslach Burnout Inventory, Caregiver Burden Scale, and Job Satisfaction Scale. Partial least squares structural equation modeling was utilized to assess direct, mediating, and moderating relationships.ResultsDepersonalization, diminished personal accomplishment, and job satisfaction significantly predicted turnover intention. Job satisfaction fully mediated the relationship between occupational stress and turnover intention, while colleague support amplified the adverse impact of depersonalization.
