A Mixed-Methods Pilot Evaluation of a Principled Negotiation Conflict Resolution Training Program for Newly Promoted

Background:
Newly promoted nurse clinicians must manage conflict among former peers while adapting to supervisory duties, yet transition-specific conflict training remains limited.
Method:
A mixed-methods pilot evaluation was conducted in a tertiary academic medical center. Twenty-four nurse clinicians (≤ 6 months in the role) attended four weekly, 2-hour sessions based on principled negotiation (separating the people from the problem; focusing on interests rather than positions; generating options for mutual gain; using objective criteria). Kirkpatrick Levels 1 to 3 were assessed using a pre-post 20-item knowledge test, 5-point confidence ratings, post-program focus groups, a 3-month follow-up survey, and focus groups.
Results:
Knowledge increased from 12.4 (standard deviation [SD] = 2.3) to 17.8 (SD = 1.9), t(23) = -12.7, p < .001, d = 2.6; confidence increased from 2.8 (SD = 0.9) to 4.2 (SD = 0.7), t(23) = -8.9, p < .001, d = 1.8. At 3 months, scores were maintained (knowledge mean = 17.1; confidence mean = 4.0) and 92% reported applying strategies.
Conclusion:
A brief, structured program improved conflict knowledge, confidence, and reported workplace use during early leadership transition, supporting integration into nurse leadership development.
