Research on the influence mechanism of AI developmental feedback on job crafting

Abstract:
Advances in artificial intelligence (AI) are continuously reshaping the design, demand, and boundaries of job skills, leading to the marginalization of work reliant on fixed processes and repetitive knowledge. In human-AI collaborative work settings, employees must engage in job crafting to adapt to this new environment. Integrating social information processing theory (SIPT) and self-determination theory (SDT), this study proposes and tests a theoretical model to investigate the impact of AI developmental feedback on job crafting. Across three studies-a critical incident survey (Study 1) and two scenario-based experiments (Studies 2 and 3)-we found that AI developmental feedback positively promotes employee job crafting by enhancing their affective trust toward AI. Furthermore, the degree of AI feedback personalization positively moderates this relationship: the positive effect of AI developmental feedback on affective trust is more pronounced when the feedback is more personalized. These findings provide important theoretical insights and practical guidance for motivating employees and enhancing the value and meaningfulness of their work in the age of AI.
