The Mediating Role of Organizational Identification on the Relationship Between Team Psychological Safety and Job
Abstract:
In the context of a global shortage of nursing human resources, retaining junior nurses is crucial for alleviating the nursing shortage problem. This cross-sectional study investigates the relationships among team psychological safety, organizational identification, and job embeddedness in junior nurses, specifically examining the mediating role of organizational identification. From April to September 2023, a survey was conducted on 578 junior nurses from four public tertiary comprehensive hospitals in Shangdong province, China, using the Team Psychological Safety Climate Scale, Organizational Identification Scale, and Job Embeddedness Scale. The findings predict that team psychological safety positively influences both organizational identification and job embeddedness. Additionally, organizational identification was positively correlated with job embeddedness and partially mediated the relationship between team psychological safety and job embeddedness, with a mediating effect accounting for 52.55%. This study offers valuable insights for nursing managers to enhance retention strategies for junior nurses.
