Leveraging AI-driven organizational interaction to foster employee green creativity: A human resource perspective

Abstract:
This study investigates the impact of advanced AI-supported infrastructure on employee green creative behavior within the Chinese manufacturing and service sectors. Drawing on the technology-organization-environment (TOE) framework, we propose a comprehensive model where organizational AI cohesion and employee AI engagement mediate the relationship between AI-supported infrastructure and employee green creative behavior, while leadership AI skills moderate these effects. Multi-wave survey data collected from four major Chinese cities reveal that technological investments not only directly enhance employees' eco-innovation capabilities but also do so indirectly by fostering cohesive AI integration and deepening employees' cognitive and emotional engagement with AI. Additionally, leaders with strong AI competencies amplify these positive relationships, underscoring the pivotal role of domain-specific leadership in promoting sustainable innovation. The findings contribute to existing literature by refining theoretical models of technology-driven sustainable innovation and offer practical recommendations for organizations striving to achieve competitive advantage through environmental stewardship.
