Area of Science:

  • Nursing Science
  • Organizational Psychology

Background:

  • Understanding factors influencing nurses' professional experiences is crucial for retention.
  • Self-leadership, professional autonomy, job satisfaction, and intention to leave are key elements in nursing workforce dynamics.

Purpose of the Study:

  • To investigate the relationships between nurses' self-leadership strategies and their professional autonomy.
  • To examine the impact of self-leadership and professional autonomy on job satisfaction.
  • To determine how these factors influence nurses' intention to leave the profession.

Main Methods:

  • A descriptive cross-sectional study involving 230 registered nurses.
  • Utilized the Dempster Practice Behaviour Scale and the Revised Self-Leadership Questionnaire.
  • Structural equation modeling was employed to analyze the data.

Main Results:

  • Self-goal setting and evaluating beliefs positively correlated with professional autonomy.
  • Self-reward and self-punishment negatively impacted professional autonomy.
  • Natural reward strategies enhanced job satisfaction, while self-punishment decreased it. Professional autonomy and job satisfaction were associated with reduced intention to leave.

Conclusions:

  • Specific self-leadership strategies, like goal setting, positively influence autonomy, job satisfaction, and reduce turnover intention.
  • Natural rewards boost job satisfaction, but self-punishment strategies are detrimental.
  • Integrating self-leadership and autonomy into organizational structures and nursing education is recommended.
