  • To examine the influence of nurses' positive psychological capital and positive work environment on work engagement.

  • Descriptive correlational study involving 243 registered nurses in South Korea.
  • Path analysis was utilized to test the hypothesized model.

Main Results:

  • Both positive psychological capital (β=0.376, p<0.001) and a positive work environment (β=0.279, p<0.001) significantly and positively impacted nurses' work engagement.
  • Job crafting partially mediated the relationship between positive psychological capital and work engagement (β=0.147, 95% CI=[0.086, 0.221]).
  • Job crafting also partially mediated the relationship between a positive work environment and work engagement (β=0.029, 95% CI=[0.004, 0.070]).

Conclusions:

  • Higher positive psychological capital and a positive work environment are linked to increased job crafting, which subsequently boosts work engagement.
  • Both individual-focused and organizational strategies are necessary to foster job crafting and enhance work engagement among nurses.
