Background:

  • Probationary period extension (PPE) policies are common in U.S. medical schools.
  • Limited data exists on gender-based differences in PPE utilization and its impact on career and financial outcomes.

Purpose of the Study:

  • To compare the use of PPEs, career trajectories, and lifetime earning potential between male and female assistant professors.
  • To analyze the association between PPE use and academic advancement and retention.

Main Methods:

  • Retrospective cohort study of assistant professors appointed between 1995 and 2013 at a single institution.
  • Analysis of career outcomes (promotion, retention) and financial data (lifetime earning potential) stratified by gender and PPE use.

Main Results:

  • Women were more likely than men to utilize PPEs (33% vs. 17%).
  • PPE use was associated with increased odds of promotion, leave of absence, reduction in duties, and retention.
  • Cumulative financial loss due to PPE was substantially higher for women ($24.2 million per 1,000) compared to men ($14.4 million per 1,000).

Conclusions:

  • PPE policies support faculty advancement and retention but disproportionately benefit women in terms of utilization.
