Abstract:
Population aging poses challenges for the global economy, particularly regarding retirement and the continued participation of older workers in the labor market. These challenges are intensified for offshore workers due to adverse working conditions. This study investigated predictors of self-perceived employability and retirement intention among Brazilian offshore workers aged ≥45 years, and the mediating role of employability in this process. A total of 367 workers participated by answering a questionnaire with sociodemographic questions and validated scales. Data were analyzed using descriptive statistics, confirmatory factor analysis (JASP version 0.18) and structural equation modeling. Results showed that age influences the intention to continue working. Health, education, professional development, psychological flexibility and organizational entrenchment were key predictors of self-perceived employability. Working conditions and work-life balance were also significant, highlighting the importance of organizational strategies to retain older offshore workers. The study contributes to organizational psychology and provides practical implications for workforce management.
