Crafting work with AI: human-AI collaborative job crafting, human-AI fit, and employee job performance

Introduction:
Drawing on sociotechnical systems theory, this study examines how and when human-AI collaborative job crafting is associated with employee job performance.
Methods:
Using three-wave data from 485 employees and their direct supervisors, we tested a moderated mediation model involving human-AI fit and inclusive human resource practices.
Results:
Human-AI collaborative job crafting was positively associated with human-AI fit, which in turn was associated with higher job performance. Inclusive human resource practices strengthened the positive relationship between human-AI collaborative job crafting and human-AI fit, thereby amplifying its indirect effect on job performance.
Discussion:
These findings extend research on job crafting, human-AI fit, and inclusive HR practices, and offer practical implications for organizations seeking to improve employee performance through effective human-AI collaboration.
