Quantifying the challenges of intensive care work remains difficult. Conventional data fails to capture the realities of the intensive care unit (ICU) environment, and without identification of the problem, there is little chance of a solution. This paper presents novel workforce and operational data from a large Australian ICU, illustrating the complexity, unpredictability, and ethical challenges of the environment. These findings move beyond abstract descriptors to reveal the lived experience of ICU practice and its implications for workforce sustainability. This paper proposes research and organisational change that prioritise the wellbeing of all ICU staff, ethical engagement, and long-term investment.
