Limited understanding of turnover factors for Asian foreign-educated nurses (FENs).
Need to explore the acculturation and integration challenges faced by FENs in US healthcare settings.

Purpose of the Study:

To identify the discrepancy between anticipated and actual organizational experiences for Asian FENs.
To investigate factors influencing first-year employment turnover among Asian FENs.

Main Methods:

Cross-sectional study design utilizing convenience sampling.
Data collected via web-based and mail surveys from 201 participants.
Statistical analysis included simple and multivariable logistic regressions.

Main Results:

Asian FENs reported significantly higher expectations than their actual organizational experiences.
A perceived lack of organizational responsibility compared to expectations was a key predictor of turnover in the first year.

Conclusions:

Findings highlight a significant expectation-experience gap impacting Asian FEN retention.
Understanding these factors can inform organizational strategies to improve retention plans for foreign-educated nurses.
