Purpose of the Study:

  • To determine if holistic pediatric residency application review, guided by bias-assessment frameworks, increases matched residents from racial and ethnic groups underrepresented in medicine (UiM).

Main Methods:

  • A pediatric residency program identified and mitigated structural, interpersonal, and individual biases in its selection process from 2017-2020.
  • Interventions included developing a shared mental model, using a new scoring rubric, including UiM faculty/trainees, and implementing anti-bias training.

Main Results:

  • The percentage of entering interns identifying as UiM increased from 11% in 2015 to 45% in 2019 (OR 6.8, P = .008) and 35% in 2020 (OR 4.6, P = .035).

Conclusions:

  • An equity framework guiding holistic application review successfully increased the number of matched UiM residents in a pediatric residency program over three years.
